Justin Nelson does not ask financial firms to overhaul their hiring from scratch. Instead, the Managing Director and Head of the Asset Management and Financial Principals Coverage Team at JP Morgan Private Bank in Connecticut offers three specific moves: change how interviews work, manage tasks with more structure, and lean on outside groups that already know the terrain.

Fixing the First Conversation

Nelson leads a team at JP Morgan managing more than $15 billion in client assets, and he treats the interview stage as the first place firms lose good neurodiverse candidates. “For neurodiverse candidates, the biggest challenge is typically communication, their ability to interact with people,” he explains. “Things that you and I probably take for granted, that makes it so easy for us to be having this conversation right here, it’s very hard for them.” His fix is not a lighter bar, but a format that measures job skills instead of social ease.

Managing With Precision

Once someone is hired, Justin Nelson JP Morgan says the second piece of his framework kicks in: clear, specific task assignment. “You have to assign tasks and ensure that they understand how this fits into a larger plan or set of rules,” he advises.
